Commercial & Real Estate Recruitment

Placing operational leaders who keep your business running, not just filling vacancies.

You need more than someone who looks right on paper. You need a specialist who understands the SLA-driven realities of FM, operations, logistics, real estate and procurement, and who will find candidates with the commercial acumen and stakeholder skills to protect your contracts and your client relationships from day one.

The cost of a poor commercial hire is higher than you can afford

The market for operationally credible leaders in FM, logistics, real estate and procurement is increasingly competitive. Candidates with genuine multi-site P&L experience and the stakeholder skills to protect client relationships are in short supply, and rising counter-offers are making them harder to secure.

Perhaps you are working with recruiters who lack the sector knowledge to assess what the role really demands, or running slow processes that lose strong candidates to faster-moving competitors. Either way, an unfilled vacancy in a contract-facing role carries real commercial risk.

Without the right specialist partner, you risk:

SLA and Contract Risk

An operationally critical vacancy left open too long puts SLAs under pressure, strains client relationships and creates direct risk to the contracts your business depends on.

Wrong Hire on Paper

CVs that read well but do not reflect the genuine multi-site experience, commercial acumen or client-facing resilience the role demands. Generic recruiters rarely spot the gap until it is too late.

Counter-Offer Losses

Losing your preferred candidate at the final stage to a counter-offer because salary expectations and offer structure were never properly aligned. In a market with continued wage inflation, this risk is higher than ever.

You should never have to choose between speed and the right person for the role.

Unique Solutions & Services

Retention-Based Pricing

We share the risk with you. Our fees are staged at success milestones, with flexible structures on multi-hire and repeat-business accounts. Rebate and guarantee periods reflect the operational stakes of getting a senior commercial hire wrong.

A commercial recruitment specialist with genuine sector fluency

We understand that FM, operations, logistics, real estate, utilities and procurement roles demand more than a matching CV. You need candidates who understand SLA-driven environments, multi-site P&L structures and the commercial stakes involved when a contract-facing role sits vacant.

The market is moving fast. Total Facilities Management is growing as clients consolidate service contracts with fewer providers. ESG and sustainability expectations are reshaping how FM and real estate functions operate. CAFM systems and smart building digitisation are changing what operational leaders need to know from day one. And procurement is shifting towards specialist category management, requiring deeper commercial expertise at every level.

Cost pressure and consolidation among service providers mean businesses need leaders who can do more with less while protecting client relationships. We do not rely on job boards. Our consultants build direct relationships with senior stakeholders and passive candidates across the sector, giving us access to people who are not applying to adverts but are ready for the right opportunity with the right business.

Our 3 Step Process to Securing Top Commercial Talent

Step 1

Discovery and Benchmarking

We start by understanding the exact scope, patch coverage, reporting line and commercial reality of the role. We probe on client-facing requirements, team structure and what has and has not worked in past hires, then rebuild the brief so it accurately reflects the day-to-day operational demands before we go to market.

Step 2

Search and Shortlist

Using our sector network, targeted outreach and proactive candidate profiling, we reach candidates who are not visible on job boards. Every shortlist is built using tailored candidate profile documents mapped directly against your core requirement areas, so you see well-matched candidates rather than volume.

Step 3

Offer Management and Onboarding

We manage the full offer process, advising on counter-offer risk and aligning expectations on start dates, notice periods and package structure before anything is signed. We stay engaged through onboarding and the early months in role, checking in with both client and candidate to catch and resolve any issues before they affect retention.

How do you benchmark salaries for FM, operations and real estate roles?

We track live search data across our client base, including national FM providers and logistics operators, so we can give clients and candidates realistic, up-to-date benchmarks rather than generic salary survey figures.

Salary ranges in this specialism vary significantly by level: from around £45k–£60k at supervisory and coordinator level, through £55k–£90k for Contract and Regional Manager roles, up to £80k–£130k+ at Director and Head of level, and £120k–£180k+ for C-suite and executive search assignments.

We are happy to discuss the specific benchmarks relevant to your role and location before you commit to a brief.

What is the difference between hiring on an interim versus permanent basis?

Interim suits urgent cover, project or transformation needs where you need someone operational within days. Permanent suits longer-term leadership positions where cultural fit, commercial continuity and retention are the priority.

In practice, many clients use both routes at different points. For example, interim cover can protect SLAs and client relationships while a permanent search runs in parallel.

We help clients decide which approach best fits the risk, timeline and commercial context of each vacancy.

How quickly can you fill an operationally critical vacancy?

It depends on the seniority and patch complexity of the role. For Contract Manager and Area Manager-level positions, we typically have a shortlist with clients within one to two weeks, drawing on our existing sector network rather than starting from scratch.

For interim and urgent operational cover, our response time is 48 hours maximum. For transactional roles, we aim to have a shortlist to you within 24 hours. For executive search assignments at Director or COO level, we present a shortlist within seven days of the brief being agreed, with the full process typically completing within three to four weeks.

We are transparent about realistic timelines at the start of every brief so you can plan accordingly.

What makes Signet different from a generalist recruiter?

We work exclusively within FM, operations, logistics, real estate and procurement, so we understand SLA-driven environments, multi-site structures and what is commercially at stake when a contract-facing role sits vacant.

Unlike a generalist agency, we hold direct relationships with candidates and clients across the sector, built over multiple searches. That means we reach people who are not on job boards and can assess fit beyond the CV.

Our structured, iterative approach to candidate profiling means clients see well-matched shortlists, not volume.

How do you screen candidates beyond their CV?

We assess stakeholder management ability, commercial acumen and resilience under operational pressure alongside technical fit.

We do this through structured conversations built around the client's specific requirement areas rather than a generic competency framework. This means we are testing whether a candidate can actually manage the patch, the P&L and the client relationship, not just whether they know the right terminology.

Candidates who pass that bar go forward. Those who do not, regardless of how their CV reads, do not.

What can we do to improve retention after a senior commercial hire?

The most common reasons senior commercial hires leave within the first twelve months are misaligned expectations, inadequate onboarding into the client relationship side of the role, and a lack of clarity around autonomy and accountability.

Practically, the things that make the biggest difference are: a structured onboarding plan that covers key client and stakeholder introductions in the first 30 days; clear agreement upfront on P&L responsibility and reporting lines; and regular check-ins during the first three months rather than waiting for a probation review.

We stay in contact with both client and candidate through the early months in role for exactly this reason. If something is not working, it is far easier to resolve at four weeks than at four months.

Signet understood the commercial and operational complexity of what we needed from the very first conversation. The process was fast, structured and resulted in a right-first-time hire who has delivered real value to the business.

The team at Signet were excellent throughout my search for a new operations role. From the first conversation, they clearly understood what I was looking for and the commercial environment I work in. They kept me informed at every stage, prepared me thoroughly and helped me navigate a counter-offer situation with clear, practical advice. I would recommend Signet to any senior commercial or operations professional looking to move.

    Area Manager, National FM Business

After a long and unsuccessful search using other agencies, Signet found us the right candidate for a particularly challenging regional operations role within two weeks.
They took the time to understand the patch complexity and the commercial pressures involved, communicated clearly throughout and worked around our availability without losing momentum.
We appointed a strong candidate who has proven to be an excellent fit operationally and commercially.
We would not hesitate to use Signet again and would recommend them to any business with a complex commercial or FM hire.
